建设性批评和破坏性批评对反馈反应影响的实验研究 预览

An Experimental Study on the Effect of Constructive Criticism and Destructive Criticism on Feedback Reaction

摘要 以往的研究多以正反馈和负反馈为绩效反馈的两个维度,研究不同性质的反馈对反馈接受者情绪、认知及行为的影响,然而很少有研究区分不同类型的负反馈对反馈反应的影响。以自我价值定向理论和角色图式理论为基础,通过实验研究,探讨建设性批评、破坏性批评对反馈反应的影响的作用机制及人际关系亲密度的调节作用。回归分析结果显示:(1)相对于建设性批评,收到破坏性批评的反馈接受者感知到的反馈有用性更低、反馈准确性更低,消极情感更强;(2)自我心理安全感在批评方式与反馈有用性、反馈准确性之间发挥中介作用;(3)人际关系亲密度在批评方式与反馈有用性、反馈准确性、消极情感之间不存在调节作用。实验结论对于管理实践具有有益启示。 Previous studies mostly used positive feedback and negative feedback as two dimensions of performance feedback to study the effects of different types of feedback on recipients' emotions,cognition,and behavior. However,few studies have distinguished the effect of different types of negative feedback on feedback reaction. Based on self-value orientation theory and role schema theory,experimental research is conducted to explore the mechanism of constructive criticism and destructive criticism on feedback reaction and the moderating effect of interpersonal relationship intimacy. The results of the regression analysis showed that:(1) unlike constructive criticism,feedback recipients receiving destructive criticism perceived less feedback usefulness,lower feedback accuracy,and stronger negative emotions;(2) self- psychological safety plays an intermediary role between the critical style and feedback usefulness,and feedback accuracy.(3) interpersonal relationship intimacy does not have a moderating effect on critical style and feedback usefulness,feedback accuracy,and negative emotion. The experimental conclusions have beneficial implications for management practices.
